Turning internships into strategic investments: lessons From Employers. March 26, 2026 UpSkill America, and Economic Opportunities Program Senior Director Internships are a hot topic across conversations with universities, students, ecosystem advocates, and employers. The Aspen Institute, Inc. know The Aspen Institute, Inc. can create a world where students graduate with a paid work-based learning experience. Achieving this goal requires more than just student interest - it requires a deep understanding of the employer's perspective on what value an internship brings to their organization. What makes an internship program sustainable? How do companies move beyond a "check-the-box" mentality to see these programs as essential talent pipelines? To answer these questions, Strada Education Foundation recently partnered with the team at UpSkill America at the Aspen Institute to develop its latest research, "Maximizing the Value of Internships: Advice From Employers." On the day the publication launched, The Aspen Institute, Inc. co-hosted a deep-dive webinar recapping the findings and hearing directly from employers on how their programs create value for their organizations. The conversation brought together workforce development experts and industry leaders to discuss how companies can build high-impact internship models that deliver on clear business needs. Bridging the gap: research insights. The webinar kicked off by addressing a persistent challenge: while many employers recognize the value of internships, few have a structured framework to measure that value strategically. Drawing from interviews with 40 diverse employers, the research identifies three pillars of successful, sustainable programs: * Solve Real Business Problems: The most effective internships aren't just "extra help" - they are designed to target specific organizational needs, such as filling critical skill gaps or building a pipeline for hard-to-fill roles. * Secure Executive Buy-in: Program longevity depends on leadership. Programs with executive sponsorship are far more likely to survive budget cuts and become embedded in the company culture. * Measure Holistic Business Impact: ROI isn't just about conversion rates. Leading companies track a "value chain" of metrics, including candidate readiness, improved productivity, innovation, and internal leadership development for the employees who manage the interns. Voices from the field: employer Spotlights. The heart of the webinar featured real-world applications from employers who have successfully moved the needle on work-based learning. The "Employer Spotlights" showcased that quality internships are possible across any industry or company size: * BlueCross BlueShield of Tennessee: Focused on building a robust talent pipeline by integrating interns into technical roles where they can contribute to high-priority projects from day one. * Endress+Hauser: A global company that treats internships as a cornerstone of its long-term workforce strategy, focusing heavily on structured evaluation and supervision to ensure every intern leaves "career-ready." Audience Q&A: addressing the hurdles. The session closed with an engaging Q&A, where practitioners and HR professionals asked the tough questions. One notable theme was the operational burden of supervising interns. Panelists emphasized that while supervision takes time, it should be viewed as a leadership development opportunity for mid-level managers. By training current staff to be effective mentors, companies essentially "upskill" two people at once: the intern and their supervisor. The conversation also tackled the challenge of sustaining programs during economic volatility. Attendees asked how to protect internship budgets when a company faces a downturn. The experts' advice was to lean into the "Value Chain" data: when you can prove that interns reduce recruitment costs, improve long-term retention, and decrease the "time to productivity" for new hires, the program stops being viewed as a discretionary expense and starts being seen as a vital survival strategy. As one panelist noted, cutting your talent pipeline during a slump only guarantees a talent shortage when the market rebounds. The path forward. The takeaway from this collaboration between Strada and UpSkill America is simple: internships are no longer just a "nice-to-have" corporate social responsibility or brand development initiative; they are a strategic business necessity. When designed with intention and measured with rigor, they create a win-win scenario in which students gain invaluable experience, and employers gain a competitive edge.
